I have read plenty of job descriptions that seem perfectly normal until you slow down and look at them through the eyes of the person deciding whether to apply.

Have you ever seen these words in a job description:

  • Competitive

  • Aggressive

  • Rock star

  • Digital native

  • Must thrive under pressure

Each phrase may have made sense to the person who wrote it. But put enough of them together, though, and the job starts sending signals that nobody intentionally approved.

That is what makes recruiting language worth examining with AI. A hiring team can become so familiar with its standard job-description template that nobody notices the assumptions baked into it anymore. AI gives you another set of eyes that can review the text systematically and point to wording worth a second look.

The key is how you assign the work to AI.

I would never ask AI to declare a job description “bias-free.” That gives the technology more authority than it deserves, and language does not work that neatly. Instead, I want AI to act as an auditor. It should identify potentially exclusionary phrases, explain why each one deserves review, suggest alternatives, and leave the final decision with the recruiter or hiring manager.

That human review matters because sometimes the requirement really is essential.

If a role requires someone to lift 50 pounds because lifting is part of the job, keep the requirement. If a posting asks for “10 years of experience” because somebody copied the number from a five-year-old template, that deserves a conversation.

The same principle applies to education requirements, personality labels, physical demands, schedule expectations, cultural shorthand, and words that may unintentionally signal who belongs.

This is a good example of the AIQ human-in-the-Loop approach. AI does the scanning, comparison, and first-pass rewriting while you provide the business context, hiring judgment, legal review, and final decision.

You also get a useful side benefit. Once your team starts reviewing the flagged phrases, you begin learning where your recruiting language tends to drift. That knowledge can improve future templates instead of fixing the same wording one posting at a time.
