I have never been a fan of the term PIP (Performance Improvement Plan), mostly because too many people associate them with punishment and even worse, the indicator that you are about to be fired.

Good performance plans should not just be documentation for a termination. Even more, they should be focused on the actions that the employee (and management team) can take to improve the situation.

That is why I like to call them Performance Action Plans (PAP).

This realization came after I reviewed a performance document that used the phrase “needs to demonstrate greater ownership” four times. Unfortunately, it never explained what ownership looked like, how it would be measured, when improvement was expected, or what the manager would do to help.

The employee was being asked to hit a target no one had bothered to define and the manager thought the document was clear. HR thought it was appropriately formal, and the employee thought it was a warning written by the corporate legal team.

The problem was that everyone left the conversation carrying a different interpretation. I bet you have seen this, too. And that is the hidden problem with many traditional Performance Improvement Plans. They often document dissatisfaction more effectively than they direct improvement.

A better approach is my idea of a Performance Action Plan, or PAP.

The difference is not merely a friendlier name because a well-designed PAP shifts the document from accusation to execution. It replaces personality judgments with observable facts, vague expectations with measurable outcomes, and “improve immediately” with specific actions, deadlines, resources, and review points.

AI can help managers build that structure, but it needs strong guardrails. Otherwise, it may produce polished language that still relies on subjective labels such as “negative attitude,” “poor communication,” or “lack of commitment.”

Today’s prompt forces the AI to work from evidence you provide to it. AI will then help you separate documented facts from assumptions, translate expectations into measurable actions, and make the organization’s support responsibilities visible.
